Abstract

In the study, family-friendly system and atmosphere, although they did not show a direct effect on father¡¯s participation in childrearing, affected their superiors and colleagues, and displayed a mediating affect that had a positive effect in father¡¯s participation in childrearing. In addition, family-friendly system had more influence on superior and colleagues than family-friendly atmosphere. In other words, family-friendly system must be prepared first and lead family-friendly organizational atmosphere, and organizational members¡¯ active cooperation must happen based on it. Eventually, in order for the image of fathers that participate in childrearing to become active as a natural social atmosphere, family friendly system should be focused on the company that male caregiver belongs to, as well as male caregivers themselves. Coexistence of work-family based on gender equality became a policy as family-friendly system, but in Korean society where male-oriented family support model still strongly remains as a tradition, both government and society, as well as company, are all directly involved in the change of the role and responsibility of ¡®childrearing¡¯ from women to men.
